کاوشی بر الگوی پیشایندهای راست کرداری مدیران در سازمان‌های دولتی: مطالعۀ کیفی

چکیده

راست­کرداری مدیران عامل حیاتی و ضروری برای موفقیت رهبری و سازمان است و بنیان اصلی اعتمادسازی در سازمان به‎شمار می­رود. هدف اصلی از اجرای این پژوهش، کاوش ماهیت و پیشایندهای راست­کرداری مدیران در سازمان‌های دولتی است. روش پژوهش کیفی عام با استراتژی تحلیل مضمون است؛ به این منظور، مصاحبه‌های عمیق با مدیران سازمان‌های دولتی برگزار شد. ابتدا به اتکای مطالعۀ ادبیات موجود، ماهیت پدیدۀ مد نظر تبیین و توصیف شد؛ سپس داده‌های مصاحبه کدگذاری شدند و الگوی ارتباطی مضمون­های کشف‌شده به‌صورت مدل پیشایندهای راست­کرداری مدیران در سازمان‌های دولتی به‎دست آمد. این مدل شامل مؤلفه‌های فردی: ویژگی‌های شخصیتی مدیر (عزت‌ نفس، تعهد و مسئولیت‌پذیری، ماکیاولیسم)، هوش اخلاقی مدیر و مؤلفه‌های تعدیل‎گر مدیریتی: (ویژگی‌های شغلی مدیران و توانایی مدیریتی) و مؤلفه‌های تعدیل‎گر سازمانی: (الگوهای اخلاقی رهبری و مراودات ضمنی، انتظارات از مدیران، شفافیت در سیاست‌ها، قوانین و رویه‌ها و فعالیت افشاگران در سازمان) است.

چکیده [English]

Leader`s integrity is a critical factor for the success of the leadership and foundation of trust-building in the organization. The main objective of this study is to explore the nature and antecedents of leader`s integrity in public organizations. With applying theme analysis method for this purpose, deep interviews conducted. First, relying on existing literature, the nature of the phenomenon was specified. Then interview data were coded and the relationship between categories and themes were discovered as an "antecedents of Leader integrity". This model contains individual factors: managers' personality traits (self-esteem, commitment and responsibility, Machiavellianism), moral intelligence and managerial moderator factors (job characteristics and managerial skill and ability) and organizational moderator factors: (moral role models, expectations of management, transparency of policies, laws and practices and whistleblowers activities within the organization).
