تواضع درون‎سازمانی: شایستگی محوری در رهبری سازمان‎های عصرجدید

چکیده

هدف: تواضع جزء فضیلت‎های بنیادینی است که در اغلب متون فلسفی، دینی و علمی به آن اشاره شده و اخیراً به‌‎‎عنوان مادر فضائل، در مطالعات سازمان و مدیریت نیز جایگاه خاصی کسب کرده است. این پژوهش به‎منظور شناخت مفهوم تواضع در محتوای سازمان و مدیریت اجرا شده است.
روش: برای شناخت مفهوم از رویکرد آمیخته اکتشافی و استراتژی پژوهشی داده‎بنیاد (GT) استفاده شد و برای تأیید شاخص‎های آن، استراتژی پیمایش مد نظر قرار گرفت. برای رسیدن به این هدف با 12 نفر از مدیران منابع انسانی شاغل در بانک‎های کشور مصاحبه شده و از طریق فن کدگذاری به تحلیل و شناسایی مفاهیم اصلی و دسته‎بندی آنها اقدام شده است.
یافته‎ها: پدیده تواضع سازمانی در سه بعد اصلی شناختی ناظر به هستی‎شناسی دانشی، عاطفی ناظر به معرفت‎شناسی نگرشی و رفتاری ناظر به روش‎شناسی عملگرایی مدل‎سازی و ارائه شد. مدل پژوهش از طریق استراتژی پیمایش و با ارائه ابزار پرسشنامه به 200 نفر از کارکنان بانکی و تحلیل داده‎های گردآوری‌‌شده از طریق تحلیل عاملی تأییدی نیز بررسی شد.
نتیجه‎گیری: نتایج به‎دست‎آمده، ضمن تأیید اعتبار ابزار نشان داد که فهم مدیران بانکی از پدیده تواضع به‌وسیله نظریه‎های حمایتی و نظریه در عمل پشتیبانی می‎شود، اما موانع معرفتی و محتوایی مانع استفاده حداکثری از این شایستگی شده است.

چکیده [English]

Objective:Humility is one of the fundamental virtues mentioned in most philosophical, religious, and, scientific texts. Recently, as the base of virtue, it has also gained a special place in organizational and management studies. The purpose of this research is to provide a comprehensive view of the concept of humility in the content of organization and management.
Methods: In this exploratory mixed-method research, in order to understand the concept of humility, in the content of organization and management, the researchers used grounded theory strategy (GT) and to validate the indicators and concept, survey strategy was used. For this purpose, 12 human resources managers working in the banking industry in Iran were interviewed. Through coding techniques, the key concepts were identified and categorized. Data collection was done through distributing questionnaires to 200 employees and the collected data were analyzed using confirming factor analysis.
Results: Finally, the organizational humility was modeled within three areas: cognitive aspect related to knowledge and ontology, affective aspect related to attitude and epistemology, and behavioral aspect related to observing the pragmatism methodology.
Conclusion: The results of the study, confirming the validity of the instrument, showed that the understanding of the bank's managers of humility is supported by espoused theories and theory in use, but the epistemic and content barriers prevented the maximum use of this competence.
