نقش رفتار سازمانی مثبت‌گرا در پیشگیری از آسیب‏های شغلی: بررسی رابطۀ میان سرمایۀ روان‏شناختی و فرسودگی شغلی

چکیده

فرسودگی شغلی یکی از مهم‏ترین آسیب‏هایی است که در سال‏های اخیر، پس از استرس شغلی، بیشترین توجه محققان حوزة سلامت کاری و شغلی را به خود معطوف ساخته است. اهمیت این آسیب و پیامدهای آن برای فرد و سازمان سبب شده است رویکردهای متعددی برای مواجهه و مقابله با آن طرح شود و درمورد این رویکردها پژوهش­هایی انجام گیرد. یکی از این رویکردها، رفتار سازمانی مثبت­گراست. رفتار سازمانی مثبت­گرا به­عنوان شاخه‏ای از رفتار سازمانی- که در سال­‏های اخیر در زمینة روان‏­شناسی مثبت­گرا مطرح شده- زمینه‏ساز کاهش آسیب‏های شغلی، از ‏جمله فرسودگی شغلی در افراد است. به­همین­منظور، پژوهش حاضر با مدل‌‌سازی رابطة میان این­دو در قالب مدل معادله­های ساختاری، به بررسی ارتباط آنها پرداخته است. نتایج نشان می­دهد میان سرمایة روان‏شناختی، به‌عنوان سازة اصلی رفتار سازمانی مثبت­گرا و فرسودگی شغلی به‌عنوان یک آسیب شغلی، رابطة منفی معناداری وجود دارد. به­علاوه، یافته‏ها نشان می‏دهد از میان ابعاد سرمایة روان‏شناختی، امید بیشترین رابطة منفی را با فرسودگی شغلی دارد.

چکیده [English]

Positive OB, as a branch of OB which is related to positive psychology, can pave the way to reduce job pathologies. Toward this aim, this research investigates the relationship between them, in a SEM form. The research was conducted in a university, and its findings show that there is a significant negative relationship between PsyCap, as main construct of positive OB, and job burnout, as job pathology. In addition, findings show that amongst PsyCap dimensions, hope has the most significant negative relationship with job burnout, which, according to its definition in POB literature, seems sensible.
