بررسی تأثیرات دینداری بر رفتار شهروندی سازمانی

چکیده

دین یکی از عوامل مهم شکل‌دهنده به ارزش‌ها و باورهای بسیاری از انسان‌ها در جوامع مختلف است و اثرات غیرقابل‌انکاری بر رفتار انسان‌ها دارد. این اثرات در محیط کاری سازمان‌ها نیز نمود می‌یابد. در این مقاله به بررسی تأثیرات مستقیم و غیرمستقیم دینداری بر یکی از ابعاد مهم رفتار سازمانی؛ یعنی رفتار شهروندی سازمانی، پرداخته شده است. بدین­منظور متغیرهای رضایت شغلی، تعهد سازمانی و عاطفه مثبت نیز به‌منزله‌ی متغیرهای واسطه شناسایی شده، مورد بررسی قرار گرفته‌اند. مدل‌یابی معادلات ساختاری روی داده‌های حاصل از 124 پرسشنامه گرداوری شده از مدیران فعال در بخش ارتباطات و مخابرات شهر تبریز، نشان می‌دهد، دینداری اثر مثبت مستقیم بر رفتار شهروندی سازمانی ندارد؛ ولی اثر مثبت دینداری بر رضایت شغلی، تعهد سازمانی و عاطفه مثبت به تأئید رسید. از سوی‌دیگر، اثر مثبت تعهد سازمانی بر رفتار شهروندی سازمانی نیز مشاهده شد. در نتیجه، هرچند دینداری اثر مستقیم بر رفتار شهروندی سازمانی ندارد، ولی به‌طور غیرمستقیم و از طریق تعهد سازمانی بر آن اثرگذار است.

چکیده [English]

Religion is one of the most important factors which shape the values and beliefs of many people in different societies, and has indisputable effects on human behavior. These effects are present in organizational work environments, as well. In this paper, direct and indirect effects of religiosity on one of the most important dimensions of organizational behavior, namely organizational citizenship behavior, has been investigated. For this purpose, job satisfaction, organizational commitment and positive affect were identified as mediator variables and were also investigated. Conducting structural equation modeling on a sample data of 124 questionnaires gathered from managers of communication and telecommunication sector in Tabriz town, revealed that there is no positive impact of religiosity on OCB; However religiosity showed to have a positive effect on job satisfaction, organizational commitment and positive affect. On the other hand, a positive effect of organizational commitment on organizational citizenship behavior was also concluded. As a result, though religiosity has no direct effect on organizational citizenship behavior, it has an indirect effect on organizational citizenship behavior through organizational commitment
