English

Objective
In evolving work environments characterized by pressure, change, and uncertainty, maintaining performance or returning to a previous state is not necessarily sufficient for sustaining employees' professional effectiveness. Under such conditions, the ability to learn from challenging experiences, develop new capabilities, and strengthen professional capacity becomes increasingly important. This ability is conceptualized as professional antifragility, which refers to the potential of individuals to grow and to strengthen themselves when confronted with disruptions and challenging conditions. Despite growing scholarly attention to antifragility in the workplace, further investigation is needed into how it develops at the employee level and into the mechanisms through which psychological resources are transformed into antifragile capacity. Accordingly, the present study aimed to explain employees' professional antifragility based on growth mindset, and to examine the sequential mediating roles of cognitive flexibility and job crafting in this relationship.
Methods
This applied study employed a descriptive-correlational research design. The statistical population consisted of 6,954 experts and managers working in the water and electricity industry of Khuzestan Province. Convenience sampling was used, and the sample size was determined to be 364 participants based on Cochran's formula. Data were collected using standardized questionnaires designed to measure the study variables. The collected data were analyzed using structural equation modeling with the partial least squares approach in SmartPLS 4.
Results
The findings showed that growth mindset was positively and significantly associated with employees' cognitive flexibility, job crafting, and professional antifragility. Cognitive flexibility also had significant and positive effects on job crafting and professional antifragility, while job crafting had a significant and positive effect on professional antifragility. Mediation analysis indicated that cognitive flexibility and job crafting each independently mediated the relationship between growth mindset and professional antifragility. In addition, the sequential indirect effect of growth mindset on professional antifragility, first through cognitive flexibility and subsequently through job crafting, was positive and significant. These findings suggest that a growth mindset functions not merely as a positive belief in one's capacity for personal development, but can also contribute to the development of professional antifragility by influencing how employees process and evaluate situations and, subsequently, by prompting them to engage in proactive efforts to modify their work conditions.
Conclusion
The findings indicate that employees' professional antifragility can be understood as the outcome of a psychological, cognitive, and behavioral process. A growth mindset provides a foundation for approaching work-related pressures and challenges in a learning-oriented and developmental manner; cognitive flexibility enables employees to evaluate situations from multiple perspectives and to identify alternative courses of action under changing conditions; and job crafting translates this cognitive capacity into proactive behaviors aimed at modifying and improving work conditions. From this perspective, professional antifragility is not merely the result of an increased capacity to tolerate pressure; rather, it depends on employees' ability to learn from disruption, to reconsider how they approach problems, and to actively use challenging conditions to create new resources and opportunities.
