طراحی مدل ساختاری مدیریت منابع انسانی برای دستیابی به وفاداری سازمانی

چکیده

این مطالعه به طراحی مدل ساختاری مدیریت منابع انسانی در صنعت خمیرمایۀ کشور می‌پردازد. جامعۀ آماری این مطالعه کلیۀ کارکنان صنعت خمیرمایۀ کشور (1145نفر) هستند‎ که 288 نفر از آنان با استفاده از روش نمونه‌گیری احتمالی طبقه‌ای و بهره‌گیری از فرمول کوکران برای نمونه انتخاب شدند. داده‌ها به‎کمک پرسشنامه گردآوری شد و تجزیه‌وتحلیل آنها با اجرای آزمون معادلات ساختاری و تحلیل عاملی در نرم‌افزار آموس انجام گرفت. نتایج حاکی از آن است که بین سیستم‎های مدیریت منابع انسانی، رضایت شغلی و وفاداری سازمانی، ارتباط مثبت و معناداری وجود دارد. همچنین رضایت شغلی به‎منزلۀ عامل واسطه‌ای بین مدیریت منابع انسانی و وفاداری سازمانی نقش‌آفرینی می‎کند. بنابراین به مدیران پیشنهاد می‎شود در طراحی اهداف راهبردی خود، به نقش مؤثر سرمایه‌های انسانی در پیشبرد تعالی سازمانی توجه کنند و کارکنان را در امور مختلف تصمیم‌گیری شریک بدانند تا بدین‌وسیله تمایل به مشارکت در فعالیت‌ها و وفاداری سازمانی در آنها ایجاد شده، ثابت بماند.

چکیده [English]

This study designed a structural model taking into account the views of staff on human resource management systems, human resources, job satisfaction and organizational loyalty pays Yeast Industry in Iran. This study used structural equation modeling (SEM). By using cluster sampling and Cochran's formula, 288 patients were selected. The structural equation analysis and factor analysis were used. The results indicate that there is significant positive correlation between job satisfaction and organizational loyalty. Job satisfaction is a mediating factor between human resource management and organizational role. Therefore, it is recommended to administrators in designing strategic objectives, promote excellence the role of human capital, and employee's share of decision-making and tend to increase employee involvement in organizational activities. Finally, they create loyalty to the organization.
